People and technology: why the operating model matters
In short: Technology changes the work people do, and people determine whether the technology creates value. The two need to be designed together.
Why do people and technology need to be designed together?
Technology changes the work people do. It changes available information, decision ownership, task design, exceptions and the skills a team needs.
People determine the value of technology through daily use, administration, data stewardship and decisions made from the information it produces.
A live HRIS becomes useful when roles, processes and decisions are designed around it.
What usually goes wrong in an HR technology programme?
The first problem is a gap between the intended process and the real work. Policies describe a normal path while people handle exceptions through email, spreadsheets and informal approvals.
The second problem is unclear ownership. HR operations, payroll, finance and the HRIS team each hold part of the outcome, so issues wait in a central queue.
The third problem is weak data quality. Definitions, completeness, timing and responsibility need agreement before leaders rely on the result.
How can an HR leader recover value from an existing system?
Start with a high-friction workflow and follow it across the tools people use. Find re-entry, waiting, manual correction, exceptions and support demand.
Review configuration against the intended work. Remove unnecessary steps, check permissions, clarify workflow ownership and fix incomplete or inconsistent integrations.
Support adoption as part of the design. Give each role a clear reason to use the system, explain the next step and measure the work after the change.
What should be different after the work?
Managers should know what they own. HR should know which requests belong in the system. Admins should know how to make safe changes. Leaders should have data with clear definitions and useful context.
A better process, configuration change, ownership decision or focused data set can recover value from the current environment.
An operating view also gives leaders a clear requirement, expected business impact and trade-offs when a system change is needed.
AI creates value when the work has a clear process, owner, data and review path.
